Implementation of a highly customised 360° feedback tool for global culture change>
IPF are a leading international provider of home credit and digital loans across 13 international markets including Poland, Czech Republic, Finland, Estonia, Australia and Mexico. Their home credit business operates as Provident and their digital business as IPF Digital under the Credit24, hapiloans and Sving brands.
When IPF first contacted Talent Innovations in 2011 their desire was to implement a new programme amongst senior personnel in their drive to bring about global growth and transformation for the business. IPF had a competency framework in place and asked Talent Innovations to work with them to develop a bespoke survey instrument that fully reflected their framework.
A new instrument was written, developed, piloted and rolled out in collaboration with the IPF HR team. Initially the tool was implemented for senior managers with translations available for the Polish teams. Full flexibility was offered in terms of the types of questions, the number of competencies, the type of scale, branding and language, personal questions, competency levels functionality (changing the wording of items to reflect the role of the individual) and a pick and click facility. One of the key aspects of interest to IPF was Talent Innovations’ dedication to ongoing development post completion of an individual’s 360° report. The business chose to support their 360° with follow-up coaching to maximise the development growth amongst the individuals concerned.
Once the initial phase of 360° implementations had been completed IPF elected to build on their 360° diagnosis and facilitate the implementation of individual development plans amongst 12 senior director level executives to enable significant and meaningful behavioural change and personal development. A programme of coaching and workshops led to the adaptation of the initial 360° tool for director level individuals. Director level 360°s are all followed up with personal feedback coaching completed in country.
Over the past few years IPF have rolled out 360° to manager level employees. Their tool is now a three-level instrument with translations available in Polish, Czech, Slovakian, Romanian, Hungarian, Lithuanian and Spanish. 360°s are repeated once each year at every level. As some individuals within specific territories do not have access to desktop computers or internet enabled phones they make use of Talent Innovations text message capability.
IPF’s 360° instrument was refreshed in 2013 in line with updates to their competency framework. This enhancement is now being strengthened as IPF enter a new phase of their programme. Today they are looking to include the Talent Innovations 360° “Personal Development Planner” within the 360° tool to support and empower their teams to use their 360° feedback for on-going personal development and growth. The planner encourages participants to select areas for personal development and develop plans following a series of questions of the type and covering the issues that would be utilised by a professional coach. The questions allow the individual to truly understand the impact of their current behaviour and understand why it happens and what they need to do to develop.
